5 Hard Lessons I’ve Learned Leading Thriving Church Boards

Lesson #1: Clarity doesn’t just happen. It has to be led.
Most people think if you just give board members a binder or a job description, they’ll understand their role.
But I’ve watched strong pastors assume their board “gets it”—only to find themselves micromanaged, blindsided, or abandoned when it matters most. I’ve been there. Clarity takes repeated conversations, courageous boundary-setting, and an ongoing commitment to differentiate between governance and ministry.
A hard lesson to learn.
Lesson #2: Collegiality isn’t friendship—it’s trust in motion.
Before I achieved a true sense of partnership with my board, I:
• Avoided conflict in meetings
• Overshared in hopes of building loyalty
• Kept my real frustrations to myself
It’ll take longer than you think. But when trust replaces fear, and board members debate ideas rather than personalities, everything changes.
Lesson #3: You can’t grow capacity on top of dysfunction.
For years, I kept adding new board trainings, strategic plans, even outside consultants—hoping that something would fix the board. But eventually I realized: you can’t build on a cracked foundation. Before expanding our capacity, we had to go back and reestablish healthy rhythms, spiritual grounding, and mutual accountability. No shortcuts.
Lesson #4: The board is not your audience—it’s your team.
This was the hardest lesson to learn for 3 reasons:
• I was trained to “present” to boards, not partner with them
• I feared being vulnerable or “too honest”
• I didn’t know how to ask them to lead alongside me
Boards don’t just evaluate—they shape the future with you. But only if you invite them in.
Lesson #5: Mission drift starts at the board table.
When we lost sight of who we were as a ministry, the symptoms were everywhere—staff turnover, budget imbalances, competing priorities. But the root was upstream: the board had stopped anchoring in mission. Once we recalibrated there, everything downstream began to realign.
